97% of North American Finance Leaders Say Global Employment Is Increasing Payroll Costs

New research finds that cross-border hiring is turning payroll and work payments into

a growing financial risk

Miami, US, August 5, 2026 - Cross-border hiring has become the default way North American companies build their workforce, but the financial infrastructure behind it clearly hasn't kept up. The new market research by Native Teams, a Global Work Payments and Employment platform, says that 97% of finance leaders have seen foreign exchange swings directly change their payroll costs in the past year, and 77% now believe their company is financially exposed because of it. Nearly half (46%) cite operational complexity across systems and compliance, while 45% cite currency conversion costs as one of the biggest challenges when scaling internationally.

"Payroll has quietly become one of the most exposed parts of scaling up to the global market," comments Jack Thorogood, Founder and CEO of Native Teams. "Once it runs across multiple banking systems, currencies, and compliance rules, it stops behaving like a payroll workflow and starts behaving like a holistic financial infrastructure - and 77% of finance leaders now agree they're carrying that risk.”

“The real issue is structural: how companies employ people across borders, and how they pay them, are still managed as two separate problems. Until that gap closes, payroll will keep being the most measurable tool of a business that has globalized faster than its financial systems have."

Indeed, as international hiring continues to grow, many North American companies are still managing payroll and payments across multiple systems, local providers, and manual processes that were never designed to operate together. For 55% of finance leaders, cross-border payroll complexity has increased over the past year, versus just 19% who say it has decreased. The top operational pressures are broad-based rather than concentrated in one place: employee training (58%), cash planning (55%), the number of systems in use (52%), FX movement (49%), compliance and regulatory differences (46%), and manual work (44%).

The study forms a part of a wider North American report revealing market trends:

FX volatility has become a structural payroll cost

97% of finance leaders say foreign exchange movements changed their total payroll costs over the past 12 months. 45% saw payroll costs swing 2-5% against forecast in a single month due to FX movement alone - a material variance for companies operating across multiple currencies. Only 2% reported near-zero payroll impact from FX fluctuations.

FX is no longer confined to procurement or revenue lines. It now shows up directly in the payroll line, every cycle.

Payroll timing is now a cash-planning issue, and finance teams are actively defending against it

79% of finance leaders say cross-border payroll timing affects short-term cash planning; 27% call the impact significant. In response, 100% of finance teams surveyed moved funds in the past 12 months specifically because of cross-border payroll timing or settlement. 99% adjusted transfer timing to manage cash positioning, and 99% held extra cash buffers to absorb payroll-related exposure.

Payroll has stopped being a fixed monthly task and has become a continuously managed liquidity function - effectively, unplanned treasury work.

Visibility is high on paper, but still built on manual work

84% of finance leaders say they have visibility into total payroll liabilities across countries and currencies, but only 33% have full real-time or near-real-time visibility. The rest depend on partial, manually consolidated data. 62% spend two to five hours manually consolidating payroll data every single payroll cycle, and another 13% spend six to ten hours. In practice, "visibility" for most finance teams still means someone reconciling spreadsheets manually.

Jack adds, “Cross-border payroll is no longer an administrative HR function. It is a live financial operations issue with direct implications for cash planning, visibility, compliance, and operational resilience”
